You shouldn't need to get your shoulder straps "tight."

The plate should hold mainly through the waist strap and crotch strap. Properly set up, you should be able to "shrug" out of the shoulder straps after your open the waist strap.

A BP/W's shoulder straps are nowhere near as tight as a jacket's. And they don't have to be.

+1 on this. After I set everything up correctly for a 7mm wetsuit I tried it in the pool without wetsuit. Very uncomfortable, pushing me forward on the surface, until I adjusted the crotch strap. That made it perfect again - no adjustment of the shoulder straps needed.
